Not the change on a slide, thechange happening to the jobs
this quarter while nobodychecked whether the nervous
system was ready for it or not.

And here is the part that shouldstop every CHRO listening to
this.
Those managers are not failingbecause they do not care.
They're failing because thechange hit before anyone asked

is not going to fix what'sactually broken.

This is season five, by the way.
Everything I share comes from myexperience and my opinion as a
coach.
It's not a diagnosis and it'snot a fact about you.

You decide what fits.
So let's talk about the crisisand let's start with the number
that should be circulating inevery CHRO in box this week.
McLean and Company's 2026 HRTrends Report built from 1626.
1,626 HR and leadershiprespondents found that 70% of

organizations report realdifficulty manage change.

This is not a soft complaint.

A structural gap between howmuch change is lending and how
much capacity leaders actuallyhave to carry.
And AI adoption is not one lineitem inside that number
camouflaged in there or justpackaged in there, right?
It's the accelerant.
Because AI adoption is not asingle announced change with a

start date and an end date.
It's continuous.
It updates the tools a manageruses, the skills their team
needs, and the question ofwhether their own role still
exists sometimes in the sameweek.
Here is what does to a managerbrain taught onward, outward,

not as a verdict about any oneperson in this room.
Sustained uncertainty activatesthe amygdala's threat response.
That response is fast and it'snot designated to weigh nuance.
It's designated to protect.
It asks only one question.

(03:40):
And the question, whatever itis, am I safe?
And one of the first things itdoes under sustained activation
is narrow access to theprefrontal cortex, PFC, which is
the part of the brain that doesthe complex work, leadership
actually requires.

Like reading a rule, holding topeople's competing needs at
once, explaining something youdon't fully understand yourself
while pretending you do.
If we really think about it andwe think it might be a character
problem, it is not.
It's an access problem.

(04:20):
And managers whose threatresponse has been running for
weeks and does not lose theability to care about their
team.
They lose the bandwidth to leadthem through ambiguity because
ambiguity is exactly what thethreat response is built to shut
down around and not open up to.

Which is one more reason HRburnout keeps climbing, even as
HR keeps getting told to do morewith AI.
Number three, and it shows up inwasted training spent, which is
the one that should sting themost for anyone holding a
budget.
You can build the best changemanagement curriculum in the

(06:32):
industry.
If it lands on a brain that isrunning a threat response, the
content does not stick.
It's like teaching someone toswim while they are being asked
to also file paperwork about thewater.
The information is not theproblem.
The capacity to receive it is.

(06:53):
Three things tend to happen to amanager under this kind of
sustained pressure.
And freeze is the one that getsmisread most often.
Fight looks like resistance tothe AI rollout itself.
Flight looks like quitedisengagement, checking boxes
without conviction.
Freeze looks like a manager whowas silent in exactly the moment

their team needed them to saysomething.
Freeze gets labeled as lowperformance.
It's usually a threat responsewith nowhere to go.
Let's talk about the solution.
So what actually changes is notmore information, steadiness

(07:40):
first.
Let me take a sip of my coffeefirst.
Wow, my coffee is delicious thismorning.
By the way, my husband makes itfor me every day, just
delicious.
Okay, so going back to thesolution, this is not a training
gap, it's a load gap.
And the fix starts before thecontent does, with helping a

(08:03):
manager get their own nervoussystem grounded enough to be
able to hear what you areteaching them in the first
place.
Inside my brain, B-R-A-I-Nframework, one of the core moves
is teaching leaders how to getgrounded before they walk into a
room they cannot fully control.

(08:26):
Because steadiness has to comebefore strategy, not after.
Steadiness has to come beforestrategy, not after it.
That work happens inside anycoaching room I get into, where
I can watch it land in thislife.

(08:48):
But the principle travels on itsown with the brain framework.
Who gets 60 seconds to settlebefore a hard conversation shows
up differently than one whowalks in, still running hot from
the last three weeks.

(09:08):
And that's what B is for.
B is for behavior.
For a CHRO listening to this,the practical shift is this.
Before you roll out the nexttraining module, ask a different
question.
Not do our manager know what tosay, but ask, are our managers

(09:34):
grounded enough to say it?
Those are two differentproblems, and right now most
organizations are solving thewrong one.
Till now I see a lot oforganizations treating change
management as 80% process and AIand 20% human being.
This is a formula upside downbecause change management is

(09:57):
about 80% human being, 20%process.
Remember, human-centered AI,human-centered leadership.
I can hear some of you thinkingwe do not have a budget for one
more soft skills initiative thisyear.

(10:18):
Every dollar is already spokenfor.

Here is the thing (10:21):
this is not a new learning item competing with
the trainings you already paidfor.
This is the reason thosetrainings are not lending.
You build strong content, youare aiming it at a brain who
cannot currently absorb it.
Fixing the capacity problemfirst is not an additional cost.

(10:41):
It's what makes the investmentyou already made actually work.
Another sip of coffee.
