The Mid-Career Makeover Show

Discover why you're invisible at work despite being excellent. Learn 6 reasons mid-career professionals stay overlooked and get LaVonne James' 30-day visibility sprint.

What is the Visibility Trap?

Are you a mid-career professional who delivers excellent results yet gets passed over for promotion? Do you watch colleagues with less experience advance while your contributions go unrecognized? If so, you're experiencing the Visibility Trap.

In this episode, host LaVonne James unpacks one of the most critical barriers to career advancement: the gap between your competence and how visible that excellence is to decision-makers.

Research from the Center for Talent Innovation reveals a hard truth: among high-performing professionals whose careers have stalled, the primary obstacle is not lack of skill, but lack of visibility. Being good at your job is the price of admission. Strategic visibility gets you into the decision-making room.

The Competence Illusion

LaVonne breaks down the "Competence Illusion"—the belief that hard work alone leads to recognition. You can deliver exceptional results and solve complex problems, yet without visibility, your contributions remain invisible.

Q: What is the Competence Illusion?
A: The belief that hard work and excellent performance lead to advancement. Research shows visibility is equally important.

The 6 Reasons You're Invisible

LaVonne details six reasons why talented mid-career professionals remain invisible and provides actionable strategies to overcome each one. You'll discover how to narrate your work without bragging, why solving invisible problems keeps you hidden, and why waiting to be invited to the table is limiting.

She explains the crucial difference between mentors and sponsors. A mentor gives advice. A sponsor advocates for you in rooms you cannot enter. Sponsorship moves careers forward.

Your 30-Day Visibility Sprint

This episode speaks directly to professionals with 10+ years of experience tired of being their organization's best-kept secret. You'll learn that increasing visibility is not ego—it's service. By making yourself visible, you make your expertise available to people who need it.

LaVonne introduces her 30-Day Visibility Sprint: five steps to shift how you're perceived internally and build your external professional presence on LinkedIn.

SPEAKER_01 (00:31):
Welcome to the Mid-Career Makeover Show, the
podcast for mid-careerprofessionals who are ready to
stand out, step up, and succeed.
I'm your host, Levon James, career coach, president of AI4
Career Success, and someone whohas spent years helping
talented, experiencedprofessionals stop being the
best kept secret in theirorganizations.

(00:51):
Today's episode is one I havebeen wanting to record for a
long time because this is theconversation that almost never
happens out loud.
You are excellent at your job,you have the experience, you
have the results, you have putin the years, and yet somehow
you keep getting passed over.
Colleagues with less experienceget the promotion.

(01:13):
Someone you trained gets thevisibility you deserved.
You sit in meetings where yourideas get ignored, and then
someone else says the same thing20 minutes later, and suddenly
it's brilliant.
If any of that sounds familiar, you are not alone.
And more importantly, it is notyour fault.
But it is your responsibility tofix it.
Today we are talking about thevisibility trap, what it is, why

(01:37):
excellent people fall into it,and exactly what you need to do
to get out of it.
Let's get into it.
Here is the lie that mostmid-career professionals were
told early in their careers workhard, do excellent work, and the
right people will notice.
That advice was wrong when youheard it.
And in today's workplace, it isdangerously wrong.

(01:58):
Research from the Center forTalent Innovation found that
among high-performingprofessionals who felt stalled
in their careers, the number onereason was not lack of skill.
It was lack of visibility.
They were doing the work, theywere delivering results.
But the decision makers whocontrolled their advancement
simply did not know who theywere.
I call this the competenceillusion, the belief that being

(02:21):
good at your job is enough toget you ahead.
It is an illusion becausecompetence is invisible.
Results without a narrative arejust data, and data does not get
promoted.
People do.

Think about it this way (02:32):
in your organization right now, there
are probably three or fourpeople who are known, really
known, by the senior leadership.
Their names come up inconversations.
They get invited to theimportant meetings.
When a high profile projectopens up, their names are on the
short list.
Are they necessarily the mostcompetent people in the
building?
Not always, but they are themost visible.

(02:53):
And visibility in the modernworkplace is a career strategy,
not a personality trait.
Here is what I want you tounderstand.
Being invisible is not humility.
It is a career risk.
And for mid-careerprofessionals, people with 10,
15, 20 years of experience,invisibility is especially
dangerous because the longer youstay invisible, the more the

(03:15):
organization calcifies aroundthe assumption that you are
exactly where you belong.

SPEAKER_01 (03:58):
So let's get specific.
Here are the six reasons whyexcellent mid-career
professionals stay invisible andwhat to do about each one.
Reason number one, you are doingthe work but not narrating the
work.
There is a difference betweendoing excellent work and making
your excellent work known.
Most mid-career professionalsare extraordinary at the first
and terrible at the second.

(04:20):
They complete a project, deliverresults, and move on to the next
thing, without ever making surethe right people know what they
accomplished and what it meantfor the organization.
The fix.
Start sending a brief monthlyimpact summary to your manager.
Three to five bullet points, what you worked on, what you
delivered, and what the businessimpact was.
Not bragging, narrating.

(04:41):
There is a difference.
Bragging is about you.
Narrating is about the value youcreated for the organization.
Reason number two, you aresolving problems no one can see.
Mid-career professionals areoften the people quietly holding
everything together.
You are preventing crises beforethey happen.
You are fixing things beforethey break.

(05:01):
You are the institutionalknowledge that keeps the team
from making expensive mistakes.
And because you are so good atthis, no one ever sees the
problems you solved because theproblems never became visible.
The fix make your preventivework visible.
When you catch something beforeit becomes a crisis, send a
brief note to your manager.
I noticed X was heading towardY.

(05:23):
I took Z action and here's theresult.
This is not complaining.
It is documenting your strategicvalue.
Reason number three, you arewaiting to be invited to the
table.
Here is a hard truth.
The table you want to be at isnot going to send you an
invitation.
Visibility is not passive.
It requires you to activelyinsert yourself into
conversations, projects, andrelationships where you can

(05:45):
demonstrate your value to thepeople who make decisions about
your career.
The fix identify two or threehigh visibility projects or
committees in your organizationthat align with where you want
to go.
Volunteer, raise your hand, showup.
The people who get promoted arenot always the most qualified.
They are the ones who arepresent when decisions are being

(06:07):
made.
Reason number four, yourpersonal brand inside your
organization is outdated.
You have grown enormously overthe last five to ten years.
But does your organization knowthat?
Or are they still seeing youthrough the lens of who you were
when you first joined or whenyou were in a different role?
Many mid-career professionalsare invisible not because they

(06:28):
are unknown, but because theversion of them that is known is
years out of date.
The fix deliberately update yourinternal brand.
Share your new skills.
Speak up about your evolvingexpertise.
Write an internal article orpresent at a team meeting on a
topic where you have developednew depth.
Let people see who you aretoday, not who you were five

(06:50):
years ago.
Reason number five, you have nosponsors, only mentors.
Mentors give you advice.
Sponsors spend their politicalcapital on your behalf.
There is a massive difference.
A mentor will tell you what todo.
A sponsor will tell the rightpeople that you should be in the
room.
Most mid-career professionalshave mentors.
Very few have sponsors.

(07:11):
And sponsorship, not mentorship,is what actually moves careers
forward.
The fix identify two or threesenior leaders in your
organization whose prioritiesyou can add direct value to.
Build relationships with thembased on mutual value, not just
career advice.
When they see you as someone whomakes their work better, they

(07:32):
will naturally advocate for youin the rooms you are not in.
Reason number six, you are notvisible outside your
organization.
Your internal visibilitymatters.
But in today's career landscape, your external visibility, your
LinkedIn presence, your thoughtleadership, your professional
reputation outside your companyis equally important.
Because the people who will giveyou your next opportunity are

(07:54):
almost certainly not in yourcurrent building.
The fix start building yourexternal presence now.
Share your expertise.
Engage with your professionalcommunity.
You do not need to be aninfluencer.
You need to be findable andcredible when someone who
matters goes looking for someonelike you.

(08:14):
I need to stop here for a momentbecause I want to talk to you
directly, not as a career coach,as someone who sees you.
You have been showing up everysingle day.
You have been doing the workthat other people do not want to
do.
You have been solving problemsthat would have derailed lesser
professionals.
You have been carrying weightthat most people in your
organization do not even knowexists.

(08:34):
And somewhere along the way, maybe after the third time you
were passed over, maybe afterthe tenth time your idea was
ignored, maybe after you watchedsomeone else get the credit for
your work, somewhere along theway you started to wonder if
maybe you were the problem.
I am here to tell you you arenot the problem.
But I am also here to tell yousomething else, something that

(08:55):
might be harder to hear.
The world does not owe yourecognition.
Your organization does not oweyou visibility, your manager
does not owe you a promotion.
The universe is not keeping aledger of your contributions,
waiting to pay you back with thecareer you deserve.
You have to claim it.
Les Brown, one of the greatestmotivational voices of our

(09:18):
generation, said something thathas stayed with me for years.
He said, You have greatnesswithin you, not potential
greatness, not future greatness, greatness right now, inside you
today.
But here is what Les Brown alsounderstood.
Greatness that stays hidden isgreatness that goes to waste.
You were not put on this earthto be the best kept secret in

(09:42):
your organization.
You were not given 20 years ofexperience, hard-won wisdom, and
battle-tested expertise so thatyou could sit quietly in the
back of the room hoping someonewould notice.
You were built to lead, you werebuilt to contribute at the
highest level.
You were built to be seen.
And I want you to think aboutsomething.
Think about the people you havehelped in your career, the

(10:03):
colleagues you mentored, theprojects you saved, the teams
you studied when everything wasfalling apart.
Think about the impact you havealready had, the impact that no
one put in a press release, thatno one gave you an award for,
that you probably do not evenfully count as significant
because you were just doing yourjob.
That impact was real, that valuewas real, and there is so much

(10:25):
more of it still inside you.
But here is the question I wantyou to sit with today.
Who needs what you know?
Who is out there right now inyour organization, in your
industry, in your professionalcommunity?
Who needs the exact expertise, the exact perspective, the exact
wisdom that you have spent 20years building?

(10:47):
Because they are waiting foryou.
They just cannot find you yet.
Your visibility is not aboutego.
It is not about self-promotion.
It is about service.
When you make yourself visible, you make yourself available to
the people who need what youhave.
When you step out of theshadows, you give permission to
everyone watching you to do thesame.
You have been excellent inprivate long enough.

(11:09):
It is time to be excellent inpublic.
The second half of your careercan be the best half.
But only if you decide rightnow, today, that you are done
being invisible.
You have greatness within you.
It is time to let it be seen.

SPEAKER_01 (12:00):
Alright, let's bring this home with something you can
actually do.
Starting this week, I want togive you a 30-day visibility
sprint, five specific actions, one per week, that will begin to
shift how you are perceivedinside your organization.
Week one, audit your currentvisibility.
Ask yourself honestly, who insenior leadership knows my name

(12:21):
and my work?
Who are my sponsors, notmentors, sponsors?
When was the last time I made mycontributions visible to someone
who matters?
Write it down.
The audit is not about judgment,it is about clarity.
Week two, send your first impactsummary.
Write a brief email to yourmanager summarizing your three
biggest contributions from thepast month and their business

(12:43):
impact.
Keep it to five bullet points.
Do not apologize for sending it.
Frame it as a professionalupdate.
This one action alone will beginto shift how your manager sees
you.
Week three, raise your hand forone high visibility opportunity.
Identify one project, committee,or initiative in your
organization that would put youin front of senior leadership.

(13:04):
Volunteer.
Send the email.
Make the ask.
The worst they can say is no.
And most of the time, they willsay yes because people who
volunteer are rare.
Week four, update your LinkedInprofile and post one piece of
content.
Write one LinkedIn post about aprofessional insight, lesson

(13:24):
learned, or perspective fromyour area of expertise.
It does not need to be long.
It does not need to be perfect.
It needs to be yours.
Post it.
Your external visibility startswith one post.
Week five, have one careerconversation.
Schedule a meeting with yourmanager specifically to discuss
your career trajectory.
Ask, what would need to be truefor me to be considered for the

(13:46):
next level in the next 12months?
This conversation will feeluncomfortable.
Have it anyway.
The professionals who advanceare the ones who ask.
Here's what I want you to walkaway with today.
Visibility is not a personalitytrait, it is a career strategy.
And like any strategy, itrequires intentional, consistent
action.
You have spent years buildingexpertise that your organization

(14:09):
and your industry needs.
The only thing standing betweenwhere you are and where you
deserve to be is the decision tostop waiting to be discovered
and start making yourself known.
The visibility trap is real, butit is not a life sentence.
You can step out of it.
Starting today.
Thank you for joining me todayon the Mid Career Makeover Show.
